By Charlotte Burton Difficult Relationships at Work - How to Influence the Uncooperative We rely on and spend more time with our colleagues than with most other people in our lives: yet we frequently experience conflict at work. This is a problem that is beginning to be recognised, but it is still not being dealt with either effectively or sufficiently. Conflict is such a broad term for what can be experienced, ranging from office gossip to outright bullying. In nearly every single office there are always going to be personality clashes at some point, and most of the time they will be fairly easily sorted out. However, sometimes they aren’t and there is often no other option than to resign. The real problem underlying this situation is that people really don’t have the skills to deal with these kinds of situations. They frequently accept the problem when it is happening and then get really upset afterwards. The Five Strategies for Dealing with Conflict 1. Avoidance This is the most frequently used strategy along with accommodation. Here conflict is avoided and when it does appear the person using this strategy refuses to engage in the situation. Example:Someone making a sly comment and the person it was aimed at simply walking away. While this obviously is not a good way of dealing with conflict the majority of the time as it tends not to help, it is worth being considered as a strategy for when the conflict is just not worth the effort of being addressed. 2. Accommodation Here you take the conflict and submit. Example:Listening to unhelpful criticism and believing it. Again, very frequently used especially where there is low confidence and self-esteem. This is another not very successful method of dealing with conflict, but it will do if you know that there is a solution coming soon. 3. Compete This one means that you play the person at his or her own game and work hard to get your own way in the conflict. Example: Someone starts spreading rumours about you, so you do the same in return in an attempt to discredit the power of the other person’s word. This can be very useful when the conflict is mild and you are passionate about your stance, but can lead to a vicious circle as the conflict escalates. Be very sure you want to use this strategy as lowering yourself to someone else’s level rarely shows you in the best light. 4. Compromise A much more useful tactic to use: here you don’t give in to the conflict, but work out a solution somewhere between the two sides. Example:Someone delegates a huge amount of work to your already over-filled plate, you respond by taking on some of it, and then recommending that this person parcel out the rest to other people. This is the strategy of choice for most untrained managers as this is how we frequently deal with children in real life - and so it is a behaviour we all know about. This can of course lead to the obvious downfall of the actual solution leaving none of the sides happy. This is best to use when the goal is to get past the issue and move on - with the issue having relatively little significance. 5. Collaborate The most useful tactic, particularly with extremes of conflict such as bullying. The aim here is to focus on working together to arrive at a solution, where both sides have ownership of and commitment to the solution. Example 1: You and someone else are at completely opposed viewpoints over a project. You sit down with them and work out why they believe in their point of view, and explain your own. Clever and lateral thinking can provide a solution, which answers both sides, but is not a compromise. Example 2: Someone is bullying you at work. You talk to this person using the strategies below and collaborate on modifying their behaviour. Use this strategy when the goal is to meet as many of the current needs as is possible. The most difficult strategy if confidence is low as it involves actually naming the issue to the conflict-creator, which can cause huge anxiety and fear. To collaborate successfully on an issue such as bullying or continuing conflict you need to follow a few basic guidelines. - You must recognise that part of the problem is your own fault: you allowed it to happen and did not try to address it to begin with. You can use this aloud and actively take part of the responsibility, as this will put the onus onto the other person to take the other part of the responsibility. - Remember that we frequently don’t like in others what we don’t want to see in ourselves, but find occasionally anyway. Be very sure that you have not committed the same conflict and that you do not in the future. - Manage yourself during the resolution attempt - learn calming strategies if you are hot-tempered, or confidence boosters if you are shy. Try not to be emotional, as emotion will only make things escalate. - Maintain eye contact and use your body language to convey your belief in what you are saying. Don’t fiddle with something nervously, don’t cross your arms protectively, and don’t put yourself on a lower level than the other person (such as sitting on a lower chair). - Don’t believe that the best defence is a good offence - that is part of the Competing strategy. - Work the issue, not the person: this means addressing the behaviour rather than the entire existence of that person. There is a different level of ownership for behaviours, and people will take less offence if you criticise their behaviour than if you criticise them personally. Never lay blame, as this will only fan the fires. - If you are not getting anywhere, ask for further information from the other person about the reasons for their behaviour, but don’t ask the questions with ‘why’ at the beginning - if you do this will actively put the other person under the spotlight and they will get defensive. Remember above all, that people who enjoy creating conflict are ultimately power-seekers who enjoy controlling others. Frequently this is because either they have suffered in a similar way before or feel that they have very little control over their own lives and does anything they can to feel in control. A little compassion will take you a long way both in resolving the situation and in putting it behind you when it is resolved. A Final Word on Bullying Dr Gary Namie, co-founder and president of the Workplace Bullying and Trauma Institute, conducted an online survey of 1,000 people who claimed to have been bullied at work, finding that 37% were eventually fired, and 33% quit their jobs. In a reversal of the typical childhood bullying scenario, in which unpopular and apparently weak kids are picked on most, adult victims in the workplace tend to be very capable and charismatic people. The bully sees them as a threat, and determines to get them out of the picture. Most workplace bullies are thought to be women — 58% according to those Namie surveyed — and so are their targets — 80% of those surveyed. The estimated figure is that half the adult population will experience severe conflict at work at least once in their working life. That is a scary statistic - and the majority of people don’t expect conflict and don’t know how to deal with it when it intrudes. Bullying conjures up images of schools and young children, but it is growing trend in the workplace, which is rarely tackled openly even if you are lucky enough to have policies to deal with this issue. There are legal options to take should the strategies above not resolve the conflict. Don’t ever just put up with bullying, seek help and advice. The reality of all this high-ticket exercise equipment is that people buy this stuff with the best of intentions to lose weight, get in shape and become that sexual magnet they only dream about- the reality is that it tends to wind-up being used as very fancy clothes hangers. People become disenchanted with the fact they actually have to labor over this equipment for it to work! And the infomercial companies know it! In fact, they sell this bulky, over priced exercise equipment with 30, 60, 90 day money back guarantees because they KNOW people will order it and get it delivered to their homes where they will assemble it and use it for a few exhausting minutes and quit Promising themselves, with every good intention, they will use it tomorrow. And that begins the argument between the fat person and the skinny person inside. Early human kind had to work hard to hunt for meals and food was scarce. When people caught an animal, they consumed it all because the next meal was an unknown event-but one thing was for sure, they would burn more calories killing the next meal then what they consumed from the last meal. But its just a math game Did you know that a pound of fat has about 3,500 calories in it? And did you know that the average person burns about 1,500 calories a day at rest, and I mean complete restwhile sleeping. If somebody were to lay in one place and do nothing for 24 hours, that average person will burn about 1,500 calories. Figuring that you move around, work and do things, you are looking at about 2000 to 2500 calories burnt per day without heavy labor. Now this is really, really good news if you understand how to use the data. If you want to lose weight then you must have a net calorie deficit everyday. If you want to lose 1 pound of fat, then you have to lose 3500 calories (.) Think about it-if you eat 500 calories less per day then you burn-then (500 calories) times (7 days per week) = 3500 calories = 1 pound. Keep in mind that it is not healthy to eat less then 1200-1400 calories per day-you need this much for basic metabolic functioning. Do you want to lose weight? Plan on eating 500 calories less everyday. That’s easy to do! And exercise! But keep in mind that exercise should be approached with caution-start by walking 30 minutes 2-3 times per week. Lift lightweights around 5-10 pounds per hand and move in an aerobic fashion with the weights in you hands-that will burn calories! It will raise your heart rate, build muscle and muscle burns calories! If you are just starting to approach the weight loss angle, by all means consider seeing a doctor to make sure you are on the right path. If that is not possible then start slowly, constantly increasing time and intensity of your workouts. You dont need expensive and novelty exercise equipment-you need action! Walk, ride bike, use lightweights and most important eat less food or at least food with less calories-I like tuna fish (in water) and green beans, its a low fat, low carbohydrate diet that doesnt require any brain power! I hate diets and I dont particularly like hard exercise-but I do ride bike, walk, run and do pushups and sit-ups through the summer because I constantly have to watch my weight. Like I say, if you (only) ate 1200 calories worth of powdered donuts everyday you would lose weight fast! Calories are a measurement of energy, like a BTU and the body sees all food as units of energy. But you can eat a whole lot more green beans then powdered donuts! If you consume more calories then you burn then you will gain weight. Eat less then you burn and you will lose weight. It’s that simple. Make sense? By Ronald Hudkins I am taking you out of the will, or I am going to disinherit Gregory and leave all my money to Steven, are statements that seem far more like they belong in an Agatha Christie novel than in a serious discussion of estate planning. Although the world is not filled with conniving relations who maneuver endlessly to gain the favor of a truly despicable older family matron or patron who uses their wealth to control them all until it culminates in murder most foul, this model is instructive regarding how changing a will can cause hard feelings between family members and create legal difficulties. The chief legal difficulty created by changing a will is that sometimes the two wills look like sequels to a movie and are literally called (Will I) and (Will II). When this happens there will be, just as in the Agatha Christie mysteries, a group of relatives and friends who are favored by the first will (Will I) and not by the second (Will II). These relatives realize that if they can challenge and get rid of Will II, Will I will take its place, and they set out to get rid of Will II after the deceased is gone and can not take further action. Of course there are also the relations or friends that are favored by the revised will (Will II) and fight to keep it valid in the eyes of the law. There are many ways to attempt to invalidate a will that can be the subject of another article. The point of this article is to make it clear that changing a will by substituting it with another will drafted later in time is an exercise fraught with peril. A better way to go is to expressly change from one will to the other or to expressly repudiate the first will. An express change is a change in writing. For example, if you want to get rid of the first will write that, I hereby repudiate the first will with this writing and all of its provisions hereby are to be considered void. It is difficult to get around the fact that you intend to get rid of the first will entirely if you fail to make such a claim in writing. Once that is settled, then you can begin the second will by stating again that you made another will before and that it is entirely void and does not in any way reflect your desires with respect to your property. And finally, include in the second will that it and it alone are a reflection of what you want when you are gone. Another good way to go is not to let anyone, other than your attorney, know you are making a will or replacing an old will with a new one. People cannot fight over what they have no idea exists or has existed. This is a good way to keep the elements of an Agatha Christie novel regarding wills out of your life and the lives of your heirs. The fictional tyrant who rules the family with their notions of inheritance or disinheritance is the kind of person who has people fighting over their will because they are always blabbing about it. With wills it is best to adopt the policy that loose lips sink ships when it comes to your relatives fighting over what you meant after you are gone. Taghuchi Testing: Double Your E-Newsletter Conversions

By Adam Ramshaw If youre really interested in using your e-newsletter to add value then youre probably already measuring it in terms of conversions. You might be calling those conversions opening rate, click-through rate, seminar signups, sales, whitepaper downloads or a range of other metrics. Regardless of how you measure conversions youre almost certainly trying to improve your results and testing is the only way to consistently do that. Whats more, if youre like most people youd be happy to improve those conversions a few percentage points on each e-newsletter. Well, what if there was a way to double or triple the number of conversions you receive? Impossible? There is way and the secret is to vastly improve your ability to test e-newsletter elements efficiently and effectively. The way to do that is Taghuchi design. As a case study lets consider putting a sales panel in your next e-newsletter to promote a new product or service. In trying to maximise conversions you have lots of options that you could test. You could test different subject lines, panel on left or right, top or bottom of newsletter, different panel headline, different panel images and different features promoted. To do the testing direct marketers would traditionally have performed split mailings. That is, they would create a different test panel for each version of each option. Then send each different test panel to a different test cell before finally comparing results and selecting the best for the final mail-out. The trouble with this approach is that the number of different test panels needed rapidly gets out of hand. Even for this simple case, if we assume two versions of each option, we need to create 64 (2 x 2 x 2 x 2 x 2 x 2) test panels and have 64 test group cells. Even if you have enough test groups available, the time and effort to coordinate the process is very high. Enter a new, old, approach. For many years engineers have had similar issues when trying to optimize manufacturing processes. For instance, what is the best combination of speed, pressure and temperature to achieve a specific thickness of metal coming out of a rolling machine? Rather than testing all of the possible combinations, engineers often use an approach called Taguchi design were you only test a few, carefully selected, versions and combinations. Using the results from these tests you can determine the best combination of all the versions of all the factors. In our example that means rather than needing 64 test groups and test panels you could get away with as few as eight. Wheres the catch I hear you ask well it has to do with the interaction of options. With just a few test cells you dont get very much information on how headlines interact with locating the box on the left or the right. In many marketing cases the interactions between options is minimal so it is often not an issue. On the upside, using Taguchi designs means you can substantially reduce the cost and complexity in testing a variety of marketing initiatives. Suddenly a test that appeared impossible (we just dont have enough recipients to test 64 groups) becomes quite possible.
